The Business Challenge

Employees from different departments needed to work together frequently, but recurring communication difficulties and interpersonal tension were affecting the quality of collaboration. Misunderstandings, defensive responses, assumptions about colleagues' intentions, and frustration when expectations were not met were creating avoidable friction across working relationships.

The issue was not simply whether employees could “get along.” The organization needed healthier ways of working across departments so that concerns could be raised constructively, responsibilities could be clarified, and problems could be solved without unnecessary blame or escalation.


Understanding What Was Happening Beneath the Conflict

Before shaping the workshop, Creation International worked with the client to clarify where communication was breaking down, the situations that tended to trigger tension, the behaviors making collaboration difficult, and what more effective cross-functional working should look like.

The goal was not to remove disagreement. It was to help employees handle differences more constructively and understand how their own communication choices contributed to team dynamics.

Designing Around Real Team Challenges

The workshop was designed around realistic cross-functional situations rather than generic team-building activities. Participants worked through communication scenarios, conflict situations, group problem-solving exercises, perspective-taking activities, feedback practice, and structured reflection.

A central part of the design was encouraging participants to examine their own contribution to team dynamics instead of focusing only on what another department needed to change.


Practicing Healthier Ways of Working

Participants practiced how to clarify misunderstandings, listen before defending, raise concerns without blame, regulate emotional responses, separate the person from the problem, and agree clear next steps. The emphasis remained on practical behaviors that could be used immediately in everyday workplace interactions.


Building Cross-Functional Perspective

The workshop also helped participants look beyond their own departmental priorities. Discussions explored how one team's actions affected another, why priorities sometimes conflicted, and how operational pressures shaped different perspectives.

This shifted the conversation away from “their department is the problem” toward a more useful question: “How do our ways of working contribute to the problem, and what can we change?”

Trainer Observation

Structured observation during discussions, scenarios, and exercises helped identify existing group strengths, common communication patterns, areas where participants adapted quickly, and behaviors that required further workplace reinforcement. These observations were used as developmental evidence rather than as individual ranking.


Outcomes

The immediate outcomes were behavioral and developmental rather than claims of long-term culture change. By the end of the workshop, participants had:

·  Greater awareness of the behaviors contributing to workplace tension.

·  A clearer understanding of different departmental perspectives and pressures.

·  Practiced more constructive ways of handling disagreement and misunderstanding.

·  Established shared expectations for healthier cross-functional communication.

·  Identified specific behaviors they could change immediately in their day-to-day interactions.

The workshop established a clearer behavioral foundation for healthier cross-functional working relationships. Sustaining these behaviors requires continued manager reinforcement and consistent application in the workplace.


Sustaining the Change

Managers can strengthen the impact by reinforcing agreed communication standards, addressing counterproductive behaviors early, encouraging direct problem solving, recognizing constructive collaboration, and modelling the same behaviors expected from employees.
